Abstract

This research aims to study the process of construction of psychological contracts, the elements involved and the relationships between them. The chosen case study is a Young Professionals Program (YPP) implemented by a multinational oil company in 2005. This case has some useful features for research purposes, such as the fact that the Young Professionals joined the company at the same time and were receptors of the same organizational messages. Additionally, Young Professional Programs are a current recruitment and selection practice that has not been studied and, according to the literature, neither has been taken as a research object. A qualitative study was conducted, using the Grounded Theory method. Data collection was done through interviews and internal document analysis.

First, the methodological framework and theoretical framework are developed, with Rousseau´s Psychological Contract Theory and Weick´s sensemaking as main concepts. Then, YPPs in Argentina and the particularities of the case study are described. After that, a model that describes the process of construction and reconstruction of psychological contracts and the influence of group identity in the process unfolds. Finally, conclusions and future challenges are presented.
